Perspektiv på lärande och förändring i organisationer

- Uppsatsen ger olika perspektiv på och söker förståelse för anställdas handlande i organisationer utifrån temat lärande och förändring. Uppsatsen grundar sig på en studie av nitton organisationer med tio till tjugoanställda. Metoden är intervjuer och dokumentstudier. I uppsatsen presenteras, i impressionistisk stil, fyra klart åtskilda organisationstyper som återberättas utifrån begreppen struktur, kultur, lärande och förändring. Organisationerna är ett tillverkningsföretag, en kvartersbutik, två kommunala förskolor under samma enhet samt ett privat vårdhem. Studien har skett i organisationer som startat kompetens- och arbetsorganisatorisk utveckling med stöd från programkontor inom Mål 4. Resultatet av studien visar på att organisationsstruktur och organisationskultur ger ett antal möjliga perspektiv på och förståelse av processer för lärande och förändring. I strukturen och i kulturen finns inbyggt hinder och möjligheter för utveckling av arbetsorganisation och lärande. De fyra organisationerna uppvisar fyra från varandra klart skilda strukturer som ger olika möjligheter till lärande för de anställda. Enligt studien ger den organisationsstruktur som vårdhemmet uppvisar störst möjlighet till lärande. Möten, tät kommunikation, dialog och diskussioner gynnar enligt forskningen lärandet. I vårdhemmet finns dessa faktorer närvarande. Den organisation som uppvisar de största hindren för lärande och förändring är butiken med dess begränsningar inbyggda i verksamhetens struktur, dvs en enkel och rutinmässig verksamhet som ger små möjligheter till lärande. I produktionsföretaget finns i verksamhetens innehåll möjligheter till lärande, men organisationskulturen motverkar en sådan förändring. Ingen av organisationerna uppvisar några arbetsorganisatoriska förändringar. Resultaten pekar på att organisationsmedlemmarna är fångade i sin egen självbild vilket reducerar möjligheterna till förändringar. Detta fenomen är en trolig orsak till att en av Mål 4 projektens intentioner att åstadkomma arbetsorganisatorisk utveckling inte har ägt rum. Slutsatsen av studiens empiriska del är att det inte räcker att satsa på kompetensutveckling för individen. I ett inledningsskede bör de arbetsorganisatoriska förutsättningarna först utvecklas så att kompetensutveckling av individen sker i en miljö där kunskaperna kan används och ges möjligheter att utvecklas. En ytterligare teoretisk utveckling med utgångspunkt i syftet sker genom att låta fixeringspunkten falla på individen, till skillnad från den empiriska delen där organisationen är i centrum för studien. Ur idén om livsvärlden framträder en bild av de processer som är verksamma i den sociala konstruktionen. Dessa är; social integration, kulturen som en resurs för den kunskap som individen använder för meningskapande och handlande samt socialisation till en personlighet och identitet som också har unika drag för varje individ. Främst sker den sociala konstruktionen och rekonstruktionen genom språkliga handlingar, men även annan typ av handlande ingår i skapelseprocessen. Utifrån Habermas modell av livsvärlden argumenteras för att vid en utveckling av lärande i organisationen bör individen vara integrerad i organisationen som helhet och samtidigt ha möjlighet att utveckla en egen personlighet och identitet i organisationen. Slutsatsen av studien är att vid arbete med t ex arbetsorganisatorisk utveckling bör olika dimensioner i organisationen beaktas. I uppsatsen föreslås tre dimensioner; objektiva-, sociala-, och subjektiva världen. Den objektiva världen relaterar till t ex arbetsfördelningen, den sociala till kulturen och den subjektiva till den enskilda individens föreställningsvärld och upplevelser samt personlighet.

Ett annorlunda BRUS : ett läromedels litteraturförmedling i spänningsfältet mellan tradition och förnyelse

- This thesis discusses different challenges of mediating literature in textbooks. The study is based on a critical analysis of the textbook BRUS as well as other textbooks. BRUS displays evident and pas- tichelike influences from postmodern culture, features that are still unusual in textbooks. In my research therefore I ask: Which innovative as well as traditional features can be discerned in the BRUS material, and how can they be explained? Which notions of literature are represented by BRUS? What pedagogical challenges are expressed in BRUS? The result indicates several nontraditional features. For examplehow BRUS introduces literature to the reader through a postmodern discourse in which high culture and low culture are mixed. The selection of genres in BRUS contains a relatively high proportion of nonfiction literature, and literature that is considered as low culture. BRUS uses a significant large number of writing assignments which demand different creative performances. The purpose is presumably to engage the students in the process of constructing literary meaning by presenting contemporary literature that actually matters to young people. However, the intellectual operations lack analytical depth and are focused on describing contextual features which sometimes are tenuously connected to the literature. My conclusion is that BRUS initiates a variation of fruitful literary ideas in a pedagogical context. The problem is the lack of a critical filter and pedagogical metadiscussions in which BRUS for instance discusses what functions the study of literature might fill in today’s media landscape. In my opinion, such questions shouldbe in focus in a postmodern textbook.

Personcentrerad IKT-tjänst för personer med typ 2-diabetes

- Background: Diabetes is a chronic disease affecting more and more people and placing increasing demands on health care. The increasing numbers of adults diagnosed with type 2 diabetes are in need of self-management strategies. Learning self-management includes mastering the skills required to complete the complex emotional and physical tasks necessary to manage well-being and to prevent future complications. A technological service developed with the participation of stakeholders may be an alternative way to meet rising needs for self-management. The involvement of various stakeholders enables cooperation, facilitates patient empowerment, and takes into consideration how adults with type 2 diabetes manage their everyday activities.Aim: The overall aim of the licentiate thesis is, by participatory research methods identify self-management support of a future ICT service to facilitate adults with type 2-diabetes.Methods: Two studies were conducted using participatory design (PD) with qualitative methods. Data were collected among recently diagnosed adults and those with longer experience of type 2 diabetes. The adults were recruited from a primary healthcare centre and from a diabetes hospital clinic in Sweden. Study I identified perceived challenges related to self-management among recently diagnosed adults and those with longer experience of type 2 diabetes by using multistage focus groups. Study II reported needs and wishes for an ICT self-management service to facilitate their everyday life and to deal with type 2 diabetes by using a future workshop.Results: Three main challenges were identified; understanding; developing skills and abilities; and mobilizing personal strengths. Both recently diagnosed adults and those with longer experience of diabetes described challenges in understanding the causes of fluctuating blood glucose and in developing and mobilizing skills for choosing healthful food and eating regularly. The recently diagnosed group were more challenged by learning to accept the diagnosis and becoming motivated to change habit while the experienced group were mainly challenged by issues about complications and medications. The adults with type 2 diabetes expressed needs and wishes for an ICT service all fell under the broad category of Acceptance of the diagnosis, with the three suggestions; Trust in partnerships, Communication and Individualized information. Acceptance of the diagnosis was a prerequisite for managing diabetes successfully. Acceptance of the diagnosis also made the participants accept information, learn about their condition, and understand how to personally manage their everyday lives. Trust in partnership with caregivers and Communication facilitated that acceptance and understanding of the disease.Main findings: The adults with type 2 diabetes stated different needs for support during different phases of the disease. The expressed needs and wishes for an ICT service all fell under the broad category of Acceptance of the diagnosis, with three other suggestions; Trust in partnerships, Communication, and Individualized information. The participants’ experience of the participatory methodology as a democratic process and their appreciation of mutual learning contributed to these results, which are consistent with the aims of person centred care.Conclusions: Adults with diabetes have different needs for support during different phases of the disease. From a person-centred perspective it would be desirable to meet individual needs for self-management on peoples’ own terms through a technological service that could reach and connect to a large number of people. Healthcare practitioners need to address the knowledge needs of patients with type 2 diabetes and support them in developing self-management skills. Consistent with person-centred care, practitioners should also encourage patients’ abilities to mobilize their own personal strengths to maintain self-management.
