    •  What can we learn by studying an art organization? This thesis is an ethnographic study with an hermeneutic approach of a symphony orchestra, five conductors and the management of a concert hall, trying to answer that question. The main focus of the study is to describe what goes on between individuals or groups of individuals, that is, the relations between the orchestra members, between orchestra members and conductors and between orchestra members and management. The thesis also puts the symphony orchestra into a historical context.The creative process of music rendering is described as a creative compost which is a dialectic between grandiose narcissism and a light depressiveness or anxiety. It is expresses by isolation, concentration and a certain amount of self centeredness and introversion as well as outliving extraordinary concerts. Conducting and music playing is described as a process of integration and negotiation.In organization theory the individual perspective has been dominating. The thesis presents a relational perspective on organizing by using the concept of relational readiness. A relational readiness is a competence to handle the actions and non-actions going on between people. Three groups of relational readiness are found in the orchestra: 1) listening and adapting, 2) Einfühlung, empathy and performativity, 3) trust and consideration. These are described according to the relations between the musicians themselves and between orchestra musicians and conductors and orchestra musicians and management.
