  • How to create a commercial experience : Focus on Leadership, Values and Organizational Culture

    • A new kind of commercial offer is on the rise, that of a commercial experience. It is said to be the next progression of value after a service and that it is distinct from a service in several ways, two important being a) the provider having to create something new or memorable to the customer, i.e. creating attractive quality, and b) the offer being a co-creation between the customer and the provider. Little has been written though about how creating a commercial experience can affect the way organizations should work. One of the areas that ought to be affected is the way organizations work to shape and coordinate co-workers and leaders behaviors by having a common set of values, or in other words a strong organizational culture.  A number of studies show that the leaders in an organization have a strong influence on its culture while others show that working with Total Quality Management (TQM) can enhance the corporate values and lead to profitable organizations. The purpose of this thesis was to explore and contribute knowledge about how to create a commercial experience. The more specific purpose was to explore this area in relation to leadership, values, organizational culture and TQM. To fulfill these purposes two case studies were carried out with the intention of finding ways of working. The first focused on how a renowned organization that offers commercial experiences works and the second on organizations offering commercial experiences in the region of Jämtland. One conclusion drawn from the research is that methodologies and tools that aim directly to enhance the organization´s values and hence its culture might be of even more importance in organizations offering a commercial experience. It seems to be important to be aware that values need to be translated into behaviors to make them understandable in the organization. Storytelling is one tool that can be used as an enhancer of organizational culture, a tool that might be a fairly unrecognized for this purpose. It is also evident that the leadership practiced within the organization is crucial if a strong organizational culture is to be achieved. Further, strategies for selecting the right values appear to be important when trying to create a strong organizational culture - a strategy not so evident within TQM. This could be one area where TQM needs to be developed in order to support the creation of a commercial experience but also to implement TQM more effectively.

  • Youth Intimate Partner Violence in Sweden : Prevalence and Young People’s Experiences of Violence and Abuse in Romantic Relationships

    • Swedish studies on intimate partner violence (IPV) among young people are virtually non-existent, and the European research field on this phenomenon has not been specifically overviewed. This thesis aims to review European research on youth IPV, investigate the extent and characteristics of youth IPV victimization in a sample of Swedish high school students, and explore the dynamics of this victimization.The dissertation consists of four sub-studies employing different kinds of methods and using different sets of data. Analyses are underpinned by a rather extensive theoretical framework, permitting an examination of youth IPV from different perspectives and angles.Study I gives an overview of existing European research, pointing out trends and challenges within the field and providing a frame of reference for the Swedish study. One conclusion of this overview is that an intersectional approach is needed when researching violence among youth, and that gender, especially, is a key variable to explore in research on youth IPV.Study II presents IPV prevalence rates in a regional sample of Swedish young people. Drawing upon survey data, the study shows that over half of participating youth reported experiences of some form of IPV, and that girls experience more repeated IPV compared to boys. Furthermore, the study places youth IPV in a physical context, suggesting that it takes place in different arenas, such as the parents’ house, the partner’s house, and at school.Study III uses data consisting of “teller-focused” interviews with 18 IPV victimized youth (aged 17-23) in Sweden, and illustrates the dynamics of IPV victimization, establishing it as a social phenomenon and emphasizing the agency of young people in the midst of abusive relationships. It shows varying responses (including a lack of response) from three different actors: parents, school, and young people themselves, all from the young person’s perspective. Overall, the data show that youth-specific factors (e.g. parental dependency, attending school) have a meaningful bearing on both responses and resilience to IPV.Lastly, study IV draws upon data consisting of “teller-focused” interviews with 18 IPV victimized youth (aged 17-23) in Sweden, and shows how young people’s abusive relationships come to an end. It shows that the ending process for youth may be different than for adults, since youth-specific factors create unique barriers (e.g. the desire to be a girlfriend) and bridges (e.g. parental responsibilities) for young people seeking to end abusive relationships.Overall, this dissertation shows that many Swedish youth experience violence within a romantic intimate relationship, and that such violence, many times, is repeated and severe. The results indicate a gendered dimension to youth IPV—compared to boys, girls report more repeated violence and also describe how gendered norms affect their victimization. Moreover, regarding the physical context of youth IPV, the results show that this social problem takes place in arenas where adults dwell and how they can respond. Hence, it is not possible for the adult world to dismiss youth IPV as something undetectable.In sum, this dissertation shows that IPV does happen “when you’re young too.” Thus, it seems apparent that a wide-ranging response is called for: one that involves parents, schools, social workers, and policy makers alike. Only then will youth IPV as a social problem receive the attention it needs and deserves.

  • Creating a Quality Management Culture : Focusing on Values and Leadership

    • When applied successfully, the QM initiatives TQM and Lean enhance an organization´s ability to meet and exceed the expectations of the customers as well as co-workers and other stakeholders. There are however also QM initiatives that fail and one reason for this is the organization’s inability to create a supportive culture, a culture that rests on a number of values which aim at improving the quality and thereby customer satisfaction. Even though this is known by both practitioners and researchers, little has been written on how to achieve a QM culture in practice and there are not many methodologies and tools designed directly with purpose of creating this culture. In addition, the measurements used for monitoring organizational success focus mainly on ‘hard’ process or financial measures such as lead-time reduction and operating income.  The purpose of this thesis has been to ‘examine how a strong organizational culture can be created and to contribute with knowledge about how to create and measure a QM culture’. To fulfill this purpose, a number of case studies have been carried out and a questionnaire has been developed in order to measure the presence and importance of a number of QM values.The research presented in this thesis reinforces the fact that culture is an important factor to take into account when applying QM initiatives. A structured way of working with culture and the development of a strategy on how the culture in the organization will be changed is needed. This in combination with methodologies and tools aiming directly at enhancing a QM culture. The research also shows that the relationship between organizational culture, values and behaviors needs to be considered when working to create a strong QM culture. Most of the methodologies and tools found in the case studies aim directly at reinforcing the ‘right’ behaviors in the organization, hence enhancing the underlying values. For instance, the way an organization works with selection, e.g. recruitment and promotion, based on behaviors rather than documented merits is one methodology found in the research. The leadership was found to be important when it came to building or strengthening the culture. Managers are considered key players and need to act as role models, displaying the desired behaviors themselves. The managers need to be present among their co-workers and aware of how their own actions affect the possibility to build a strong QM culture.Another conclusion drawn is the need to measure the ‘softer’ side of QM. One starting point when applying a QM initiative should be the assessment of the existing culture in the organization as a complement to the ‘harder’ measures. The research presented in this thesis suggests that the questionnaire that has been developed could be an appropriate tool for this purpose. If the existing culture in an organization does not support the values within QM, the behaviors of managers and co-workers that are needed to improve quality and thereby customer satisfaction could be hard to achieve.

  • Nanoparticle assisted tribofilm formation and material transfer studied with SEM and TEM

    • The discovery and subsequent synthesis of metal containing fullerenes- IFS (Inorganic Fullerene-like Structures) by R. Tenne et al. has generated considerable scientific interest with great potential impact in many industrial application areas such as lubrication. The lubrication mechanism (tribofilm formation) via exfoliation and deposition of the atomic layers from this cage-like IF-particles was revealed and demonstrated first by this research group. The incorporation of the nanoparticles into lubricants (oils, greases) is however not straightforward.When two surfaces are sliding against each other and a lubricant is used, a thin layer (tribofilm) is formed on the contact area. The friction reducing effects of the nanoparticles can be altered or hindered by certain additives that are used in lubricative oils. The effects of such additives on the tribological behavior of the nanoparticles are investigated by analyzing the tribofilms formed on the worn surfaces using energy-dispersive X-ray spectroscopy in a scanning electron microscope. Another challenge of nanoparticles in lubricants is the penetration of the nanoparticles into the contact zone. A possible solution of this problem is briefly discussed.A modified burnishing technique can be used to coat sliding metallic surfaces with a friction reducing tribofilm. The morphology and composition of these tribofilms was investigated with analytical electron microscopy techniques.In the second part of the thesis electron microscopy was used to investigate the material transfer. Titanium is an elements with high adhesive ability to the counter surface, it displays poor tribological properties in sliding metallic contacts. This can lead to material transfer and consequently severe surface damage. The cold formation and machining of titanium, thus can lead rapid tool wear and poor surface finish. Electron microscopy techniques were used to study the mechanism of titanium transfer to different counter surfaces.

  • Leadership for Quality, Effectiveness and Health

    • Leadership, quality, effectiveness and health are important factors in the achievement of organisational success. Three questions are addressed to study these elements: 1. How do leadership values relate to leadership behaviours, quality methodologies and health in organisations? 2. How do leadership behaviours relate to effectiveness and health in organisations? 3. How can leadership tools be designed and used to promote health in organisations? The research is based on five studies from three research projects. This research is reported in five papers. Study I concerned eight organisations in the middle of Sweden; the focus was on leadership values and behaviours. Study II concerned three successful organisations that received the award, ‘Sweden’s number one workplace’. Focus in this study was mainly on leadership behaviours. Study III combined results from Studies I and II with a focus on successful leadership behaviours. Study IV concerned the eight organisations in Study I. A leadership tool in the form of a Plan-Do-Study-Act (PDSA) model was developed and evaluated. Study V was of two organisations in Sweden; the focus in that work was on the use of a leadership tool control chart designed to give managers statistically valid early warning signals about health in their organisations. Theory X and Y together with the three-dimensional leadership behaviour theory were used to assess leadership values and behaviours. The theory surrounding PDSA and control charts were used to develop leadership tools. The dimension of health is defined from a salutogenic humanistic perspective; which emphasizes individual well-being. The dimension of quality is defined as the ability to satisfy or exceed needs and expectations. Effectiveness is defined as the extent to which externally and internally defined objectives are fulfilled. Both qualitative and quantitative research methods were used. Interviews, seminars with employees, collection of human resource and effectiveness figures, and questionnaires completed by managers and subordinates were used to collect data. Managers with more Theory Y-oriented leadership values were rated by subordinates as high concerning quality methodologies and leadership behaviour dimensions. The subordinates of these managers tended to be healthier. Two of the studies identified common groups of leadership behaviours in effective and healthy organisations: strategy and vision, communication and information, authority and responsibility, learning culture, worker conversations, plainness and simplicity, humanity and trust, walking around and reflective personal leadership. These leadership behaviours fit into a leadership profile where all three of the dimensions of structure, relation and change are present. Of the three, the relation dimension is strongest and concluded to be a universal dimension. The developed PDSA model seems to be a leadership tool that influences both leadership values and behaviour, particularly in the area of relation-oriented leadership behaviours. An early warning system built on CUSUM- and Shewhartcharts concerning the health indicators of self-assessed general health and new sickcases per employee was also found to be a powerful and usable leadership tool. For future research, the explorative research findings can be quantitatively tested using representative and preferably cross-national data, with a longitudinal design.

  • The Prerequisites and Practices of Auditing Residential Care : On the Licensing and Inspection of Residential Homes for Children in Sweden

    • The aim of this dissertation is to describe and analyse the prerequisites and practices of auditing Swedish residential care for children. Residential care is a complex intervention provided to children in vulnerable life situations. The care is extensively delivered by private providers and shows difficulties in demonstrating clearly positive treatment effects. Licensing and inspections are policy instruments to address alleged quality problems in decentralised and marketised welfare services. However, in research there are mixed opinions on the ability of audits to generate improved service quality.The dissertation consists of four papers exploring central facets of the audit system. The empirical material is based on interviews (n=50) with inspectors and residential staff, documentation (n=286) in terms of guidelines and license/inspection decisions and observations (n=12) at inspection-related events. Each paper includes a unique set of data.Paper I analyses the controls that private residential homes undergo prior to their entry into the market. The results show that a majority of applicants are granted a license and that the controls do not reduce the need for ex post control. There is limited guidance on care content and research evidence is weakly incorporated in the controls. Overall, the state exerts limited influence over the composition and professional development of the care market.Paper II explores the operationalisation process of care quality in inspections. The results show that the standards display a marked variation and there is no differentiation between different residential homes. In general, the standards focus on reducing malpractice and not maximising care quality. In practice, the inspections are often discussion-based and standards relating to work with children are often indistinct.Paper III analyses how inspections are perceived by representatives from residential homes. The results show that inspections induce reflection and to some extent shape the administrative parts of care, but also that it is difficult to discern the actual impact of the inspections on the work. The inspections appear to bring a degree of stability and legitimacy to the work, but there are sometimes tensions between standards and professional judgment.Paper IV studies the influence the inspection process grants children in care. The results suggest that different inspectorial rationales (regulative, supportive and protective) may influence the agency children exert and that it is difficult to allow children’s views to have a substantial impact on the process. Overall, there tends to be a gap between what the children find important and what the audits can address in concrete terms.The theoretical ideas used to analyse the results are derived from institutional organisational theory and the thesis on the audit society. The overall analysis shows that 1) making certain core care aspects auditable and ensuring their impact is difficult (e.g., children-staff relationships, children’s views and use of research knowledge), 2) the system has a restrained character and is in many senses associated with inconclusive formative effects, 3) the use of uniform goals does not necessarily equal a more suitable care provision and 4) the audits signify strong symbolic values. Despite the limitations, the audits may help to discipline care providers, secure a minimum level relative to the audited care aspects and induce reflection among auditees.

    • The thesis presents descriptions and analyses of the municipal-based work that precedes service provision in child welfare, i.e. referrals where concerns regarding children and adolescents are made from professionals and general public and the processing of these referrals within child welfare agencies. The central focus lies to examine the importance of organisational factors – such as formal structures, resources and working methods – in this work. The empirical material in studies 1-3 consists of data collected on location in 100 municipalities during 2001-2002 augmented with official statistics and register data. Data in study 4 consists of telephone interviews in the city of Stockholm’s 18 districts, written material and in-depth interviews in one of the districts.Study 1 describes the extent and nature of referrals to child welfare agencies. The study shows that the extent of Swedish referrals occupies a medium position in an international perspective, that referrals mainly concern adolescents, and that child referrals to a comparatively little extent concern abuse and neglect.Study 2 analyses the association between agency collaborative involvement with mandated reporters and referral rates. The association is overall marginal, indicating that merely the presence of collaboration in child welfare has poor effects on case finding.Study 3 analyses the association between organisational factors and the provision of child welfare services. To some extent, the results suggest that personnel resources are linked to the extent of services provided to younger children. Specialisation in various forms, however, is not associated with variations in service provision.Study 4 describes and analyses the impact of organisational solutions in line with New Public Management. The results indicate that this theoretical/ideological idea has limited practicality in concrete child welfare work.An introductory section presents a comprehensive background to and the theoretical framework of the four studies. The theoretical framework consists principally of concepts and reasoning derived from new institutional theory. This framework is used to discuss results generated from the four studies. Specific attention is given to institutions and ideas in child welfare that have a ‘taken for granted’ status, such as early interventions, collaboration and the presumed appropriateness of a range of organisational settings.

  • Institutionalisering på hemmaplan : En idés resa i den sociala barnavården

    • This thesis describes and analyses in three substudies how home-based measures for children are expanding and why an open care idea are established as part of the Swedish child welfare. The first substudy describes the national increment of what today can be considered as a treatment policy – non-institutional care in child welfare. The results are analysed with Kingdon's agenda setting theory and shows that the factors of what Kingdon describes as problems-, politics- and policyflow influenced the national increment. Significant mechanisms have primarily been, the profession, the society's concerns for socially disadvantaged children, negative experiences of institutionalisation and a political position to deinstitutionalise all care. The second substudy focuses on how knowledge and research contributes to ideological, professional, and organizational change in child welfare by analysis of Research & Developments reports and articles from the professional journal Socionomen. Based on the neo-institutional concepts of organisational fields and isoformism the study's results shows that a consequence of adaptation strategies and "rationalized myths" are a number of similarities in how home-based measures are organized and which measures that are used. The third substudy, a case study, analyses how we can understand a local development of ideas in social services for children with concepts from neo institutional theory. Interviews and municipal documents are analysed and shows that the local translation of an open care idea is characterized by discretion, personal preferences and action and affects the choice of method and organization. The study also shows a political mistrust of institutional care while there is at the same time political confidence in the individual social worker's ability to find solutions that allow non-institutional measures to be an alternative to institutional care.An overall conclusion of the thesis is that there is now a treatment policy in social services for the children, which involves extensive efforts at home and it has led to that more children receive support from social services. One result of non-institutional care increment is that it led to increased costs for municipalities for intervention for children and young people when out-of-home care has not decreased. Another general conclusion is that translation and adaptation of ideas to local contexts is something that generally fits street-level bureaucrats need for discretion.
