  • The Need for Dual Openness to Change : A Longitudinal Study Evaluating the Impact of Employees' Openness to Organizational Change Content and Process on Intervention Outcomes

    • This study investigates how individual- and group-level openness to organizational change, concerning change content and process, affects intervention outcomes. The intervention aimed to improve primary health care employees' competence in and use of information and communication technologies (ICT). Employees' (n = 1,042) ratings of their openness to the change content and process as well as of their workgroup's openness to the change content before the intervention were used to predict ICT competence and its use 18 months later. Openness to the change process predicted both ICT competence and use of competence, while openness to the change content and group openness predicted use of competence only. These results show that individual- and group-level openness to organizational change are important predictors of successful outcomes. Furthermore, employees should be open both to the content of the change and to the process by which the intervention is implemented in order to maximize outcomes.

    • This empirical article focuses on practices by CEOs of global organizations to manage paradox. Earlier research has pointed to how difficult it is to solve paradoxes and has suggested overarching approaches for their resolution. The purpose with this article is to further the understanding of how paradox handling works in practice. The article builds on interviews with CEOs of 20 global organizations selected out of their ability to create both economic and social value. The article aims to contribute to the literature by (a) showing how CEOs relate to paradoxes and (b) strategies for solving the paradoxes. Suggestions are made for how this develops the current literature in the area, and what further research may look into. The article informs industrial practice by showing examples of managerial solutions to paradoxes and by highlighting paradox resolution as a source of competitive advantage.

  • Strategy and Tactics: Utilization of Research in Three Policy Sector Contexts

    • Studies of research utilization have not taken up Janet Weiss's challenge: to make local research utilization policies understandable in institutional contexts. This article presents research from three different policy sectors: the social services; building and planning; and the working life area. The results of the studies are presented as typical patterns of utilization. The purpose of the article is to analyze utilization strategies, long-term adaptation patterns, and tactics, short-term adaptation patterns in relation to institutional differences between the policy sectors. Several addenda to the original framework suggested by Janet Weiss are presented. The authors conclude that the degree of institutionalization and professionalization of policy sectors explain the variations in local research utilization patterns, the most important of which is the distinction between agencies that use research as a means to control the environment, and agencies that use it for internal governance and expertise formation.

  • Evaluation Methodology in Organization Development : An Analysis and Critique

    • The purpose of this analysis is to present a detailed overview of the current state of evaluation methodology in organization development. A detailed search procedure yielded 35 empirical studies in the OD field for the period 1959 to mid-1975. Each study was analyzed according to (a) research design, (b) data collection procedures, (c) subject characteristics, (d) treatment dimensions, and (e) data analysis approaches. Findings show that the overall quality of OD research methodology was spotty. Research designs were relatively strong with a large percentage of investigators using quasi-experimental designs. An excessive reliance on questionnaires as the sole data collection approach exists. Only a small percentage of studies report using other quantified approaches. Most studies were conducted in one organization or in situations where the N's for units of analysis larger than the individual were small (< 10). The heavy use of laboratory training intervention techniques was noted, although a strong shift from process to task orientation has occurred in recent years. Over 75% of the studies reported the use of statistical tests of significance. Although data analysis procedures are becoming more sophisticated, the vast majority of studies used very simple analytical techniques. Based on this analysis, a series of suggestions for improvement of methodological approaches to OD research is presented.

  • Learning From Collaborative Action Research in Three Organizations: How Purpose Activates Change Agency

    • Based on a 2-year collaborative study, this paper explores purpose as an enabler for change agency during the integration of new organizational concepts. We followed three organizations that attempted to actively use purpose to motivate and negotiate innovation-based change initiatives in their respective organizations. Data were gathered through a set of interviews and collaborative inquiry workshops, conducted individually with each organization and collectively with all three. Based on the data, the paper systematically analyzes five ways of how purpose may activate change agency. Moreover, the paper suggests that activation of distributed change agency can support the management of contextual ambidexterity. This study also points toward how other organizations can use the acquired knowledge, both from the study and the collaborative inquiry process.

    • Kibbutzim were a pure missionary organization known for their egalitarian-communal lifestyle. However, like many other organizational forms, the kibbutz model has been subjected to significant pressures to become more market oriented. This challenges the existence of kibbutzim in many ways. Stressing ideological homogeneity as a key predictor of change, this study also examines the effect of crisis as assessed by financial distress, demographic depletion, and type of manufacturing industry, on change intensity. Using a sample of 171 kibbutzim over a 7 year-period, the findings indicate consistent effects of ideology, crisis intensity, demographic depletion, and organizational size on change intensity. Theoretical implications for atypical organizations are discussed.

    • Organizational demands on productivity, innovations, and safety may seem paradoxical. How can the organization support employees to cope with such paradox? Based on organizational climate measures of safety, occupational health, innovativeness, and production effectiveness, we explored if a second-order organizational climate could be identified, that was associated with staff safety, health, innovations and team effectiveness, and if such a climate could be represented by an organizational climate of perceived organizational support (POS). Questionnaire data were collected from 137 workgroups in four Swedish companies in construction and mining. Analyses (structural equation modeling) were done at the workgroup level and a split sample technique used to investigate relations between climates and outcomes. A general second-order organizational climate was identified. Also, an organizational climate constructed by items selected to represent POS, was associated with team effectiveness, innovations, and safety. A POS-climate may facilitate employees’ coping with paradoxes, and provide a heuristic for managers in decision making.

    • Collaboration has become a common way for organizational actors to engage in problem solving and innovation. Yet shifting from strategic interactions (driven by reduction of transaction costs) to transformational interaction (driven by collaborative transorganizational development) appears to be difficult to achieve in practice in a network setting. This article argues that such a shift can be enhanced by adopting an action learning approach, which entails working on real-life problems without clear solutions and collectively working to resolve them. Based on an action learning research process, this article therefore explores ways to support collective knowledge creation within an interorganizational network setting. It provides rich illustrations of how the interactions in the network changed through the process, and the participants moved from a space of territorial protection to a space for collaborative exploration. From this case, the article outlines a model for learning in interorganizational networks and discusses related challenges.

    • A methodology for studying flow in heterogeneous soft microstructures has been developed. The methodology includes: (1) model fractal or random heterogeneous microstructures fabricated in PDMS and characterised using CLSM; (2) μPIV measurements; (3) Lattice–Boltzmann simulations of flow. It has been found that the flow behaviour in these model materials is highly dependent on pore size as well as on the connectivity and occurrence of dead ends. The experimental flow results show good agreement with predictions from the Lattice–Boltzmann modelling. These simulations were performed in geometries constructed from 3D CLSM images of the actual PDMS structures. Given these results, mass transport behaviour may be predicted for even more complex structures, like gels or composite material in, e.g., food or biomaterials. This is a step in the direction towards predictive science with regards to tailoring soft biomaterials for specific mass transport properties.
