  • Shaping leadership development systems to the work context
  • 2022
  • Konferensbidrag (refereegranskat)abstract
    • The paper seeks to identify patterns of leadership development in different organization contexts with the aim of contributing to improved understanding of how the context shapes the leadership development system (LDS).Design/methodology/approach: This study is based on the initial phase of a 4-year collaborative research project on LDSs. Data was collected in the five collaborative partner organizations and based on four data sources: 1) company visits; 2) internal documentation; 3) external information (websites); and 4) company presentations at an on-line workshop.Findings: The results show a strong focus on individual leader development, and at least partly, confirms the under-use of developmental assignments and relationships as shown in previous studies. All organizations outsource leadership development to different degrees. However, leadership development is not only structured through different methods, it is also dependent on the organization context in the form of leader forums and meetings. An identified pattern is that the smaller organizations are more dependent on external resources, and the larger organizations tailor company-wide programs for their unique needs together with external consultants. Furthermore, the LDS is believed to be an effective change agent in the adaptive process of transforming.Originality: This study contributes to the research on leadership development by advancing the current understanding of how leadership development interacts with the context of the organization.Practical implications: This study highlights the need for leaders and HR professionals to acknowledge contextual issues when choosing practices used for developing the leadership in the organization.

  • Exploring Social Representations of Leadership Development : Designing for Work-Integrated Learning
  • 2022
  • Ingår i: International Conference on Work Integrated Learning. - Trollhättan : University West. - 9789189325302 ; , s. 83-86
  • Konferensbidrag (refereegranskat)abstract
    • This paper explored social representations of leadership and leadership development shaping an organizations leadership development system (LDS). This study is based on the initial phase of a 4-year collaborative research project on LDSs, adopting an interactive research approach to co-produce knowledge through joint meetings and learning workshops (Ellström et al., 2020). The research project involves researchers from different disciplines, and five organizations operating in different business domains. The participating organizations vary in terms of size, strategies, markets, processes, products, and ways of organizing, but they all share a common interest in how to develop sustainable approaches to leadership development. An LDS encompasses all the metho ds and practices in an organization that contribute to developing and producing effective leaders (McCauley et al 2010). The importance of understanding the characteristics of the context the LDS is embedded in has been highlighted in a previous study (Avby et al., 2022), and serve as a point-of-reference in this study. However, less is known of what underlying assumptions an LDS is based upon. This study paid attention to the underlying values, ideas, and perspectives on leadership and leadership development that shape an organizations’ ways of thinking, communicating, and acting in the LDS. We suggest that the potential to develop a more deliberate practice of leadership development was enhanced by exploring and articulating the tacit knowledge and assumpt ions that an LDS rests upon.Aim The aim of this study was to explore how socially and contextually shaped assumptions on leadership and leadership development can be visualized and practically applied to develop the leadership in the organization. The question addressed was how the awareness of underlying assumptions can support the methods and practices applied, and in what way the disclosing of underlying ideas, values and practices may foster work -integrated learning?Design and methods From a social representation theory approach (Moscovici, 2001, Jovchelovitch, 2007, Markova, 2003, BergmoPrvulovic, 2015), underlying assumptions of leadership and leadership development were explored. In the collaborative project an initial mapping of the participating organizations’ LDSs has been co nducted, based on different sources of data. The results of this mapping have been presented through a metaphorical analysis (Avby et al., 2022), in which the participating organizations are described with certain metaphors of their LDS. This study paid specific attention to the organization entitled The Self-Managing Team, and added to the initial stage of mapping LDSs by exploring the underlying assumptions that underpins the expressions and formulations on leadership and leadership development found in the organization’s documents, websites, formulations in meetings and strategies. The exploration of social representations of LDSs was based upon the free association method (Abric, 1995), further developed, and used in studies exploring social representations of similar abstract and complex phenomena, such as career (Bergmo-Prvulovic, 2013: 2015). The method consists of questions, words and series of words given to the respondents who spontaneously write down their immediate associations towards a specific concept and complex phenomenon with a gradual deepening of questions related to specific words, series of words. In this study, a digital enquiry was created in Esmaker. The enquiry was designed to ask for respondents spontaneous, immediate thoughts on words, and series of words related to leadership and leadership development. The gradually deepening of questions, were designed by paying attention to the five dimensions of representations suggested by Jovchelovitch (2007), by exploring who are concerned, why and for what leadership is needed, what is the content 84 of leadership, when it works and doesn’t work, when and how it occurs as well who is responsible, whose engagement and what conditions are needed. This study was based on 19 respondents’ answers a ll member in the Self-Managing Team. They were selected by the organization, as identified having important roles and functions in the company’s LDS. A facilitator in the organization introduced an online enquiry with 12 questions, given one by one to the respondents, providing 1-2 minutes for each. The respondents wrote down their associations to each question, some background data, and questions about leadership identity. The analytical procedure was made according to qualitative content analysis method as the basic procedure of qualitatively exploring social representations (Bergmo-Prvulovic, 2013; 2015). Expressions were numbered with a certain code for each respondent related to each answered question, thereafter each textual units were condensed, meaning units were coded and grouped into constitutive elements that builds up preliminary and primary themes generating a web of social representations of LDS for the group of respondents.Preliminary results The results disclosed a web of underlying social representations shaping the LDS in The Self-Managing Team. The social representations shape a basic, contextually characterized system of values, ideas, and practices, on which the company at present form their LDS. Given the collaborative design of the project, the results were fed back to the organization to validate the analytical procedure, as well as to support the designing for work -integrated learning and further knowledge use in the organization. The results revealed the respondents’ assumptions on leadership, leadership development, and self-leadership. These assumptions are clearly anchored in the organization’s aim to build in self-management, as a collective way of working with leadership. However, the existing knowledge base encloses both commonalities and contradictions that needs to be further highlighted to create a sustainable LDS. Results showed both stable representations, that occur repeatedly throughout the material, and dynamic social rep resentations, that express a negotiating character between different views, or as being antinomies of thoughts. By identifying and raising awareness of ambiguities deriving from the results, a base of designing for reflective work-integrated learning was provided. A joint learning process to discuss how the results could be utilized as a tool for work-integrated learning was initiated. Some challenges were recognized, and the organization especially addressed the need to work with a second step of workplace reflection. A first learning cycle was initiated to be continuously developed by involving the employees in the process. In all, the contribution of the study explains the basis of leadership development practice, which unnoticed might create ambiguity in service delivery. The mapping of social representations of an LDS can be utilized as a tool for a more deliberate leadership development practice and highlight possibilities and challenges that need to be addressed for integrating methods and practices in everyday work.

  • Unifying loyalty : a grounded theory about tactical officers’ challenges when leading licensed medical personnel in combat zones
  • 2022
  • Ingår i: Journal of Military Studies. - : Sciendo. - 2242-3524 .- 1799-3350. ; 11:1, s. 1-7
  • Tidskriftsartikel (refereegranskat)abstract
    • Objectives: The aim was to explore the tactical officers’ (TOs) main concerns when leading licensed medical personnel (LMP) in combat zones and how they resolved them. Methods: A classic grounded theory was chosen in order to develop a theory, which explained and conceptualized the TOs behaviors. Ten individual interviews and five informal conversations were conducted with TOs with various ranks, experienced in leading LMPs on military operations in Afghanistan, Mali and/or Aden (outside the coast of Somalia). Results: The theory unifying loyalty explains how TOs handle the challenges when leading LMP. To create loyalty TOs use four strategies: executing orders, clearing out roles, marking limits and clarifying rules and laws. These strategies can be used by two leadership styles, hierarchical and democratic. Conclusions: In order to fulfill the military duties it is essential to unify LMP in the unit, which is a challenge since LMP experience dual loyalty. The main goal for TOs is to ensure and maintain stability and do the military duties when being in combat zones and that requires using both leadership styles, depending on what the conditions in combat zones requires.

  • Transformations towards an integrated leadership development system : A longitudinal study in a high-performing public organization
  • 2024
  • Ingår i: Leadership. - : Sage Publications. - 1742-7150 .- 1742-7169.
  • Tidskriftsartikel (refereegranskat)abstract
    • Leadership development (LD) plays a significant role in achieving high-quality performance and business results, but there is little research on how leadership development itself evolves as the organization develops. This study explores how a leadership development system evolved over 30 years, during a time when the organization became increasingly high performing. Through reflexive thematic analysis of organizational documents and interviews with top managers and practitioners, the study provides a rich longitudinal description of the evolvement. The results revealed three pervasive changes of the leadership development system: 1) from a system for business-specific learning to one for system-wide learning; 2) from a system for personal development to one for customer-oriented quality development; and 3) from a leadership development system consisting of leadership development programs to one that is integrated into regular meetings and uses simple rules. These changes supported the gradual transformation of the leadership development from being independent to becoming integrated in the wider system, supporting the business system. The findings offer a unique insight into how an organization transitioned from individual leader development towards promoting collective aspects of leadership development. The study provides two main theoretical contributions that support the perspective of viewing leadership development as integrated within organizational development. Firstly, we present a more multifaceted way of understanding leadership development, wherein managers and employees, customer outcomes, and business advancement are seen as mutually developing. Secondly, we introduce two new critical points that complement previous descriptions of an advanced leadership development system: It is system wide (not only business specific) and customer oriented (not only leader/participant oriented).

  • Metagenomic analysis of Mesolithic chewed pitch reveals poor oral health among stone age individuals
  • 2024
  • Ingår i: Scientific Reports. - : Springer Nature. - 2045-2322. ; 13:1
  • Tidskriftsartikel (refereegranskat)abstract
    • Prehistoric chewed pitch has proven to be a useful source of ancient DNA, both from humans and their microbiomes. Here we present the metagenomic analysis of three pieces of chewed pitch from Huseby Klev, Sweden, that were dated to 9,890-9,540 before present. The metagenomic profile exposes a Mesolithic oral microbiome that includes opportunistic oral pathogens. We compared the data with healthy and dysbiotic microbiome datasets and we identified increased abundance of periodontitis-associated microbes. In addition, trained machine learning models predicted dysbiosis with 70-80% probability. Moreover, we identified DNA sequences from eukaryotic species such as red fox, hazelnut, red deer and apple. Our results indicate a case of poor oral health during the Scandinavian Mesolithic, and show that pitch pieces have the potential to provide information on material use, diet and oral health.

  • 2012
  • Ingår i: PLOS ONE. - : Public Library of Science (PLoS). - 1932-6203. ; 7:12, s. e44366-
  • Tidskriftsartikel (refereegranskat)abstract
    • In 1991, treasure hunters found skeletal remains in an area close to the destroyed country residence of former Nazi leader Hermann Goring in northeastern Berlin. The remains, which were believed to belong to Carin Goring, who was buried at the site, were examined to determine whether it was possible to make a positive identification. The anthropological analysis showed that the remains come from an adult woman. The DNA analysis of several bone elements showed female sex, and a reference sample from Carin's son revealed mtDNA sequences identical to the remains. The profile has one nucleotide difference from the Cambridge reference sequence ( rCRS), the common variant 263G. A database search resulted in a frequency of this mtDNA sequence of about 10% out of more than 7,000 European haplotypes. The mtDNA sequence found in the ulna, the cranium and the reference sample is, thus, very common among Europeans. Therefore, nuclear DNA analysis was attempted. The remains as well as a sample from Carin's son were successfully analysed for the three nuclear markers TH01, D7S820 and D8S1179. The nuclear DNA analysis of the two samples revealed one shared allele for each of the three markers, supporting a mother and son relationship. This genetic information together with anthropological and historical files provides an additional piece of circumstantial evidence in our efforts to identify the remains of Carin Goring.

  • Bioarchaeological Aspects of the Early Stage of Urbanization in Sigtuna, Sweden
  • 2020
  • Ingår i: The Bioarchaeology of Urbanization. - Cham : Springer Nature. - 9783030534165 - 9783030534172 ; , s. 119-145
  • Bokkapitel (refereegranskat)abstract
    • In the late tenth century, the late Viking Age–early Middle Ages town, Sigtuna, was founded. The town contrasted with preceding hubs in the region, demonstrating a structured town plan with royal and religious administrations. The urbanization process, as read through the inhabitants, has been investigated in several studies during recent years. In this overview, a holistic approach is taken, combining results from previous studies based on different types of data from individuals buried in Sigtuna. The homogeneous character of most graves is contrasted with the complexity demonstrated by aDNA and isotope analyses. While the dietary patterns overall suggest cultural similarities involving only a small level of social stratification, there are also indications of long-distance mobility, disparate ancestry, and, probably, second-generation immigrants. Additionally, gender-related activities are evident in the bioarchaeological data. The cosmopolitan character of the town may well have had an impact on the citizens, as there is a dietary difference (δ13C- and δ15N-values) between people buried in Sigtuna and those buried at the preceding Viking center, Birka, and at contemporary farmstead cemeteries. Collectively, the data demonstrate the social networks and influx of ideas in the forming of the urban Sigtuna society.

  • Bokkapitel (refereegranskat)abstract
    • Erik Jedvardsson, king of Sweden, was slain in c. AD 1160 and has been venerated as a saint since the end of the twelfth century. It is clear from historical records and osteological studies that the bones, kept in a reliquary in Uppsala Cathedral, have received much attention over the centuries. Initially they served as intercessors with God and were reverently touched and divided for distribution to other institutions. After the Reformation the remains were kept in a reliquary and exclusively functioned as heirlooms embodying a legendary fallen king. In the Age of Enlightenment, the authenticity of the bones came under scrutiny. Eventually, they turned into subjects of scientific research and no less than three thorough anthropological investigations have been conducted since 1915. The transformation of Saint Erik’s body from a Christian relic to an anthropological specimen not only testifies to the strong agency of the remains but can be traced to several shifts in the ‘cultural paradigm’. Although the historical understanding of the medieval king has not changed significantly over time, these paradigm shifts have inevitably affected the narrative and how the bones have been handled.

  • Possible Cases of Leprosy and Tuberculosis in Medieval Sigtuna, Sweden
  • 2012
  • Ingår i: International journal of osteoarchaeology. - : Wiley. - 1047-482X .- 1099-1212. ; 22:3, s. 261-283
  • Forskningsöversikt (refereegranskat)abstract
    • In Sigtuna, Sweden, a medieval cemetery, including 227 skeletons, was analysed in 2006. On the outskirts of the churchyard, six skeletons with bone changes indicating systemic inflammatory disease were observed. Two out of three individuals with well‐preserved facial bone regions displayed signs of rhinomaxillary remodelling. Four of the afflicted exhibit severe bilateral alterations of the lower legs and phalanges of the feet and concentric atrophy of the metatarsals. In addition, one of the individuals exhibited a kyphosis in the lumbar vertebrae. In a discussion about alternative diagnoses, lepromatous leprosy and tuberculosis were identified as the causes of the destructive lesions in two individuals. Though the skeletal changes of the lower legs and feet in four cases demonstrate a close resemblance to secondary lesions of leprosy, the disease could not be confirmed. The skeletal changes of the last individual were unspecific and the possible causes several, rendering diagnosis difficult. The burial locations imply that the afflicted persons belonged to a lower social stratum. Due to the significantly higher frequency of pathological changes in the cemetery compared to other cemeteries in the town, the individuals could be regarded as fellow sufferers among others with various medical conditions. The bioarchaeological identification of systemic infectious diseases of a group of individuals of this size is unique to north of Scania in Sweden, where only a few cases of leprosy and tuberculosis have previously been diagnosed. The significance of the present study is emphasised by the interconnection between the afflicted, the archaeological context and the knowledge of the medieval society in Sigtuna.

  • Spatial and Temporal Trends in New Cases of Men with Modified Teeth from Sweden (AD 750 to 1100)
  • 2014
  • Ingår i: European Journal of Archaeology. - 1461-9571 .- 1741-2722. ; 17:1, s. 45-59
  • Tidskriftsartikel (refereegranskat)abstract
    • Vikings with artificially modified teeth have previously been documented in the south-eastern parts ofScandinavia and in England. In a project dealing with life in the Mälaren Valley in Sweden duringthe period AD 750–1100, new cases of people with modified maxillary teeth were observed. Thehypothesis that the practice was entirely associated with adult men dating to the Viking Age was tested. The new cases demonstrate that the habit extended to eastern-central Sweden, including the proto-townof Birka, perhaps as early as in the middle of the eighth century. Additionally, cases from Sigtuna showthat the practice may have ended as late as the beginning of the twelfth century. A microanalysis, usinga scanning electron microscope, showed the heterogeneous character of the modifications. The affectedindividuals were all adult men, similar to previously published cases. Some of the men are associatedwith weapons and violent acts and the cases from Sigtuna were all from cemeteries with a possibleassociation with lower social strata. However, discrepancies in archaeological contexts and in the charac-teristics of the modifications suggest temporal and spatial variation in the social meaning of themodifications.

  • The Urban Farmer : Osteoarchaeological Analysis of Skeletons from Medieval Sigtuna Interpreted in a Socioeconomic Perspective
  • 2005
  • Doktorsavhandling (övrigt vetenskapligt/konstnärligt)abstract
    • At the end of the 10th century the first Swedish town Sigtuna was founded, which can be recognized as the beginning of urbanization in the Mälaren valley. Christianity was growing strong and the administrative power was probably concentrated to a few magnates gathered around a king. Though, Sigtuna played an important religious and political role, the time of prosperity was short and at the end of the 13th-early 14th century the importance of the town declined. The ambition with the present thesis has been to investigate the demography of the human skeletal material excavated in Sigtuna during the period 1983-1999. The skeletons from 528 individuals from six cemeteries dated to the end of 10th century to the early 16th century have been analysed. The material was subdivided into three chronological development phases synonymous with the establishment, the peak of prosperity and the decline of the town. Well-recognized anthropological techniques were applied together with a health index and chemical tests such as stable isotopes and trace elements. The main aims were to investigate: 1) differences in the material between contemporary inhabitants in Sigtuna, 2) differences in the material between the different chronological phases, 3) differences between the osteological results achieved from Sigtuna and results from other skeletal materials and 4) if the results can be connected to the indications of urbanization. The results showed that:- Some differences between contemporary cemeteries are discernable. Variations in stable isotopes suggest dietary differences between the women at different cemeteries. Furthermore, differences in age- and sex distribution, and mean stature are discernable between some of the contemporary samples and even within a cemetery. The discrepancies may be related to prevailing social structures in Sigtuna.- A decline in health through time is demonstrated. The negative trend is particularly marked for women. In addition demographic changes suggest an increased migration of adults to Sigtuna. The health deterioration may be connected to e.g. increased population density and an increased risk of infections.- In comparison with other materials the anthropological results, including the health index, suggests that the inhabitants in Sigtuna showed an urban pattern and that the quality of life, at least in the initial phase, was relatively good.- The sex distribution shows a generally male dominance possibly caused by selective excavations except at the oldest site without an adherent church. The uneven sex distribution may, alternatively, be a result of the urban character of Sigtuna i.e. a Christian and political administrative centre. The osteological results are in line with the archaeological and historical data. It is suggested that the consequences of urbanization such as immigration, deterioration of health and social ranking, implied by several osteological parameters and the chemical analysis, acted differently through the gender lines.

    • PurposeThe purpose of this paper is to assess the impact and effectiveness of the LearnOvation leadership development program in the welfare services sector in Sweden.Design/methodology/approach LearnOvation was based on ambidexterity theory for the program content and the research study design. A mixed-method design was applied, using questionnaires among staff (n = 523) and written evaluations with the management teams (n = 60).FindingsQuantitative analysis of the questionnaires indicated little change in managers' and staffs' innovation behaviors, though employee exploration behaviors were strongly and positively correlated with their innovation behaviors. Qualitative leader-written evaluations reported increased understanding of innovation management and the use of exploration and exploitation activities to involve staff in the implementation of creative ideas within the organization.Practical implicationsThe authors argue that innovating is about creating a fertile ground for exploration and exploitation processes of learning that support staff's willingness to meet goals, as well as their capability to explore new ideas and experiment in new ways of working. Leadership development activities that engage the entire management team can build the necessary capacity and power to lead innovation processes in highly structured welfare services and free the employees' innovativeness, potentially leading to improved services and employee satisfaction.Originality/valueWith the goal of enhancing the innovation capacity in daily practice, this study adds to the scarcity of research in welfare services on how to actually support management's work on leading successful implementation of creative ideas.

  • Narratives of inequality. Towards an archaeology of structural violence in Late Iron Age Scandinavia
  • 2024
  • Ingår i: Archaeological Dialogues. - 1380-2038 .- 1478-2294.
  • Tidskriftsartikel (refereegranskat)abstract
    • To date, traditional narratives of the Late Iron Age have focused almost exclusively on discussions of the elite. These were the martial rulers and major landholders who occupied the upper strata of Scandinavian society. The lives of lower-status population groups, including enslaved and other ‘unfree’ or dependent peoples such as landless farmers, have long been marginalized in archaeological discourse. We have little knowledge of the ways in which the lifeways of subaltern peoples were shaped by the construction and maintenance of socio-political hierarchies and networks, or of how social inequality permeated and impacted the daily lives of communities. In this article, the authors propose that the concept of structural violence, developed by sociologist Johan Galtung, has the potential to offer an interdisciplinary framework for multi-proxy studies of (bio)archaeological and textual data.

    • We investigate a 2,000-year genetic transect through Scandinavia spanning the Iron Age to the present, based on 48 new and 249 published ancient genomes and genotypes from 16,638 modern individuals. We find regional variation in the timing and magnitude of gene flow from three sources: the eastern Baltic, the British-Irish Isles, and southern Europe. British-Irish ancestry was widespread in Scandinavia from the Viking period, whereas eastern Baltic ancestry is more localized to Gotland and central Sweden. In some regions, a drop in current levels of external ancestry suggests that ancient immigrants contributed proportionately less to the modern Scandinavian gene pool than indicated by the ancestry of genomes from the Viking and Medieval periods. Finally, we show that a north-south genetic cline that characterizes modern Scandinavians is mainly due to the differential levels of Uralic ancestry and that this cline existed in the Viking Age and possibly earlier.

    • Saint Erik was King of Sweden for a few years up to 1160, when he was killed. A skeleton attributed to him is kept in Uppsala Cathedral. It underwent scientific reappraisal in 2014. The analyses included computer tomography, Xray absorptiometry, isotope analysis and DNA sampling. Radiocarbon confirms the alleged age of the bones. They belong to a 35–40yearold man inexcellent physical shape. The many wounds that he received in connectionwith his death fit surprisingly well with the saint's legend, whose preservedversion was written 130 years after the event.
