  • Leadership, quality and health: using McGregor's X and Y theory for analyzing values in relation to methodologies and outcomes
  • 2007
  • Ingår i: Total Quality Management and Business Excellence. - : Informa UK Limited. - 1478-3363 .- 1478-3371. ; 18:9-10, s. 1147-1168
  • Tidskriftsartikel (refereegranskat)abstract
    • Sweden has experienced an increase in sickness absenteeism, stress related health problems and a deterioration of psychosocial working conditions. Several researchers have emphasized that leadership with a focus on developing human resource practices is a necessary component of a high organizational performance. The purpose of this article is to explore whether there are patterns in leadership values and methodologies associated with subordinates´ views of leadership, health outcomes and quality aspects. Four public and four private organizations in northern Sweden were studied. McGregor´s X and Y hypotheses, plus three other hypotheses, were used as a base for the analyses. Data was gathered through in-depth interviews with the leaders, questionnaires (completed by leaders and co-workers), and assessment of selected human resource accounting data (sickness absenteeism). The leader views were mirrored with the co-worker views through a comparison of qualitative and quantitative results in a stepwise analysis process. The study´s main findings were that leaders with more X hypotheses get lower results concerning employee judged leadership and quality aspects and, to some extent, lower results concerning health outcomes. The explanatory analyses concerning leadership and health are complex with many influencing factors.

  • Leadership Values for Quality and Health - How does McGregor's X and Y Theory Influences Methodologies and Outcomes?
  • 2005
  • Ingår i: Proceedings of the 8th International Conference on Quality Management for Organisational and Regional Development : QMOD 2005. - Luleå. ; , s. 691-702, s. 691-702, s. 691-702
  • Konferensbidrag (refereegranskat)abstract
    • During the last years the Swedish working life has been characterized by increased levels of sickness absenteeism, stress related health problems and a deterioration of the psychosocial work conditions. Since there are clear local variations concerning health at different workplaces, it is often stated that differences in working environment and work organizational factors constitute an important explanation. Several researchers emphasizes that leadership with a focus on developing human resource practices is a necessary component of high organizational performance. The purpose of this article is to explore if there are patterns in leadership values and methodologies connected to health outcomes and quality aspects. McGregors X and Y hypotheses plus three other hypotheses are used as a base for the analyses. Data has been collected by in-deep interviews with the leaders, questionnaires to both leaders and all employees, and human resource accounting figures. The leader views are mirrored with the employee views, by comparing qualitative and quantitative results in a step wise analyses process. Case study organizations are four public and four private organizations in northern Sweden. The study main findings are that leaders with more X hypotheses get lower results concerning employee judged leadership and quality aspects, and to some extent also lower results concerning health outcomes. Clear differences between the studied organizations are noted. One interesting result is that one organization (C1) positively distinguishes concerning quality and health aspects. A conclusion in this study is that Y oriented leaders work more intense with the TQM values continuous improvements, base decisions on facts, co-worker commitment and leadership commitment.

  • To Control with Health - From Statistics to Strategy
  • 2009
  • Ingår i: Work. - 1051-9815 .- 1875-9270. ; 32:1, s. 49-57
  • Tidskriftsartikel (refereegranskat)abstract
    • The main purpose of this study is to develop and test a generic model for workplace health management in organizations. Four private and four public organizations in northern Sweden were selected for the study. A model for health control was developed on the basis of a literature review and dialogues with the stakeholders in the workplaces. The model was then implemented at the workplaces during a two-year period. Interviews with leaders and sub-leaders were conducted on two occasions and were analyzed using content analysis and the constant comparison method. By using a grounded theory approach, three main categories were found: health closure and other health and working environment indicators, monetary accounting of health related indicators and changes in leadership behaviour and organizational practices. An important result was that the model influenced leadership values more than leadership and organizational methodologies. From the results a model for workplace health management is proposed, incorporating the planning, control, and improvement structures. The purpose of the model is to take health aspects into consideration when deciding organizational structure (work demands, control and social support). The model controls health by using health-related indicators with high frequency measuring whereas workplace health promotion is done in a structured way with a reflective model.

  • Social welfare in Singapore and Sweden : Differences in organisational systems of health care, social security and rehabilitation.
  • 2008
  • Ingår i: International Journal of Disability Mangement Research. - Brisbane : Australian Academic Press. - 1833-8550 .- 1834-4887. ; 2:3, s. 30-38
  • Tidskriftsartikel (refereegranskat)abstract
    • The aim of the study is to describe and compare the health care, social security and rehabilitation systems in Singapore and Sweden. Two fundamental differences can be identified. First, the system in Singapore are strongly oriented towards a free market system, while Sweden’s demonstrates strong public control. Second, following from how the systems are oriented, Singaporeans are expected to have a higher degree of independence and control over their health care, social security and rehabilitation. It appears that Singapore has had greater success in attaining and maintaining a system of health promotion, which influences the three systems. However, the Swedish welfare system provides greater security to those who are in need of health care, social security and rehabilitation.

  • Health and performance in small enterprises : studies of organizational determinants and change strategy
  • 2006
  • Doktorsavhandling (övrigt vetenskapligt/konstnärligt)abstract
    • The present thesis focuses on relations between work organizational factors and outcomes related to health and performance, and how these factors and outcomes are related to change strategies in small enterprises. Reasons for this work are the growing interest in entrepreneurship, small business development, statements to the effect that small enterprises lack adequate resources and competence needed for successful management of workplace change processes and fragmented small business research about mentioned relations. The thesis comprises four empirical studies with a total sample of 118 small enterprises and 50 small public workplaces that include a total of 1206 co-workers and leaders, and one more theoretically based study. Data was collected by the use of questionnaires, structured interviews and by register sources about economical outputs. Correlation analyses presented in Paper II showed strong or rather strong relationships between the outcome indicators related to health and performance. The relations between these outcomes and indicators of assumed determinant organizational factors resulted in a rather large number of relationships (Paper I, II and V). A general result is that there are more strong relationships between determinants and performance than between determinants and health. However, there are strong relations between, on the one hand, leadership indicators and team spirit and, on the other hand, health. Structural analyses in two studies presented in Paper I and II resulted in the identification of six components. Thus, it was possible to group indicators into larger "bundles" which have similarities to some results for larger enterprises. In one study (Paper II), analyses using multidimensional scaling resulted in a grouping of enterprises with high positions versus enterprises with low positions on two main dimensions. Results in one study (Paper IV) showed that studied micro-enterprises attached less priority to goals related to workplace health and work organization compared to the studied public workplaces. The micro- enterprises attached more priority to goals connected with the physical working environment, production and quality development. In another study (Paper V) different change strategy approaches were studied with a longitudinal design. The results concerning changes of determinants and outcomes, after versus before workplace related interventions indicates that change processes with a broad learning strategy and high top management involvement can apply to small enterprises, and help to improve their health and performance. This is partly in line with the discussion in Paper III about the need of integrated planning and participative approaches in workplace change processes. The thesis findings point at the importance of organizational factors and health related aspects for small business development.

  • Hälsa och arbetsvillkor - hinder för kvinnliga ledare i mikroföretag?
  • 2008
  • Ingår i: Socialmedicinsk Tidskrift. - 0037-833X. ; 85:3, s. 251-259
  • Tidskriftsartikel (refereegranskat)abstract

  • Organizational and health performance in small enterprises in Norway and Sweden
  • 2005
  • Ingår i: Work. - 1051-9815 .- 1875-9270. ; 24:3, s. 305-316
  • Tidskriftsartikel (refereegranskat)abstract
    • This article focuses on relationships between organizational factors such as leadership, learning, psychosocial work environment and quality aspects as they relate to organizational and health performance outcomes in 42 small enterprises in Norway and Sweden. A rather explorative analysis model was created using indicators that were based on theoretical concepts from a literature review and questionnaire data, concerning 988 employees and leaders. These indicators were then used for correlation analysis. The enterprise is the unit of analysis. Some strong links between organizational factors and organizational and health performance were found. There was also a strong relation between health performance and sickness absence. Using structural analyses, a structure containing six general components, and strong interrelationships between some indicators of organizational performance and health performance were found. It was also possible to position the enterprises according to two general dimensions. As a general guideline for action, the results tend to support the perspective that positive organizational development is related to health performance and a lowering of absence due to sickness. The findings support the strategies of practitioners who use a concept-driven or holistic approach that integrates several facets of workplace development.

  • Workplace health interventions in small enterprises: a Swedish longitudinal study
  • 2008
  • Ingår i: Work. - 1051-9815 .- 1875-9270. ; 30:4, s. 473-482
  • Tidskriftsartikel (refereegranskat)abstract
    • This article has a two-fold approach. First, it investigates relationships between work organizational factors, and health and performance outcomes. Second, it compares two change strategy approaches in workplace health interventions by studying changes of these factors and outcomes. The sample consisted of ten Swedish small enterprises including 102 individuals, who answered a before and after questionnaire about organizational factors and outcomes. The leaders were interviewed and answered a questionnaire about performed workplace health interventions. Statistical methods used were reliability tests, correlation analyses and t-tests. Results indicate rather strong links between indicators of respectful leadership, creative work and team spirit, and the outcome indicators self-assessed health and judged workplace adaptability in association with customer satisfaction. The results concerning changes of determinants and outcomes (after workplace health interventions) showed significant differences between enterprises using a broad change strategy and those using an expert/problem-based strategy with the former having more favourable results. The leader interview results also point at obstacles concerning workplace change processes as lack of resources, insufficient competence and influence of external factors. The study results suggest that work organizational factors and integrated models for workplace health intervention are of importance for health and performance outcomes in small enterprises.
